In a qualitative interview study, highly experienced and highly successful female (n = 15) and male (n = 14) top managers were asked to explain the underrepresentation of women in leadership positions. Results show that both female and male interviewees most commonly used attributions which blamed the other gender group as mainly responsible. While female interviewees considered discrimination of women in society in general and from superiors in particular as most important causes, their male counterparts conceived of a lack of qualified women who are eager to lead as the major origin of women's underrepresentation in leadership positions. The attributional patterns - particularly those advanced by male interviewees - can be traced back to descriptive (i.e., perceiving women less favorably than men as potential occupants of leadership roles) and injunctive aspects (i.e., evaluating leadership behavior less favorably when it is enacted by a woman compared with a man) of the prejudice against female leaders, as described by Eagly and Karau (2002). | |
